Best source for refs?

Going to need refs in a short while but what is the best way to promote to get interest?

Unless you are only doing tournaments, I'd say skip the paintball boards, and instead, try the closest colleges. Great for college students, weekend work. Bad for paintball players who want to do weekend tournaments. You don't care about paintball knowledge. Hire the smile and train the rest.

Refs for rentals/rec groups, or refs to handle tournaments, practices, and events? I tend to think those demographics are going to be different in a lot of cases. I've seen good rec refs that couldn't ref a tournament to save their lives, good tournament refs that were disasters with rec groups, and a small handful of refs that have been good with both.

mostly for REC groups until the field is on its feet.

At some point there will be 2-3 airball fields and the trees cleared out for tourny and large woods ball tourny gaming but for now rec play will be bread and butter.

If you want a good reliable ref look for someone that needs a paycheck not a discount, its that simple. That's not to say that player refs are bad refs but most players, at least around me, think refs just sand around and get paid. Look for those players that help out when you need it without you asking them to. If you do have player refs get commitments from them to work. I will tell you from experience when your field gets unexpectedly slammed and all of you "refs" say they want to play and not work it is not a fun time. Once you have a good refs don't take them for granted and don't let any one disrespect them.

Good point, I'm researching as a potential owner, what would you say to the idea of refs getting a 1 hr or 30 minute break (at different times) to use at their discretion (such as grab a bite to eat, play a round of paintball, go check their social media platforms, etc.)? Do you think that would deter employee complaints or create more issues?

You have to give them breaks, otherwise you'll have pissed off employees who won't want to work for you. When I reffed years ago we would rotate 2 games on 1 game off. If you were off you were at the counter selling paint, filling tanks and checking people in. This was nice because you'd get a nice stretch off your feet every 3rd time out to a field. We also got a lunch break.

We use to have to ref for our field in order to help cover practice for the team. That was the trade out. So if you have team trying to schedule a practice time easy way to get it.
